Workplace Policies for Gender Diverse Expressions: Basis for Gender Fair Environment

ABSTRACT

In contemporary workplaces, fostering inclusivity and respect for all employees is crucial for organizational effectiveness and well-being. Gender diversity, in particular, remains a key dimension of inclusion, as traditional binary perspectives fail to capture the full range of identities and expressions. Many organizations lack comprehensive policies to support gender-diverse employees, often leading to discomfort, exclusion, or inequitable treatment. This study investigates the relationship between gender-diverse expressions and workplace inclusion, offering insights to guide gender-fair policy development. In parallel, a mixed-methods approach was employed with 230 employees of JTEKT Philippines Corporation, using the Work Group Inclusion Test and the Comfort and Conformity of Gender Expression Scale (CAGES). Additionally, 10 employees with low inclusion scores were interviewed to explore qualitative experiences. Quantitative results revealed no significant correlation between gender expression and inclusion (r = -0.064, p = 0.305), indicating that expression alone does not determine inclusion levels. Qualitative findings, however, highlighted the need for improved management awareness, formal inclusivity guidelines, and supportive mechanisms for diverse employees. The study proposes actionable policy measures, including inclusive dress codes, non-binary facilities, diversity training, and feedback systems, compiled in a structured matrix. These interventions aim to foster a supportive, equitable, and gender-fair workplace. The findings underscore that intentional organizational policies are vital to enhancing inclusion and employee experiences.
